What Sets Great Property Management Companies Apart?
Sands Anderson’s Brian Pitney recently interviewed Stephen Glover, CEO and owner of Peak Property Management, a growing Richmond-based residential and commercial property management company. They discussed what differentiates Peak Property Management from other companies in the industry, its competitive advantages, and employee and client retention strategies.
When you started the company, what did you identify as the biggest gap in the market, and how did you position your firm differently from competitors?
Glover: After building a successful fitness business, I was recruited to help grow a property management company. I knew little about the industry, and nearly everyone in real estate discouraged me from entering it because of its poor reputation. I saw an opportunity. The reasons for that reputation were consistent: poor responsiveness, inadequate communication, and a lack of meaningful client relationships - exactly where I had excelled. Consistently delivering on those fundamentals, on a strong operational foundation, would meaningfully differentiate us. What others saw as an industry challenge, I saw as an opportunity to build a company around a higher standard of service.
What were the most important decisions you made in the first few years that contributed to the firm's long-term success?
Glover: One of our most important early decisions was prioritizing service quality over growth. Many property management companies likely start with strong communication, responsiveness, and client relationships, but growth’s operational demands can overwhelm their ability to deliver. We were determined to avoid that trap. From the beginning, we were highly selective about clients and properties, often declining four opportunities for every one we accepted. That discipline has been instrumental as we’ve grown to manage more than 1,300 rental properties in Richmond and surrounding counties while declining over 4,000 opportunities. Growth has never been simply about adding properties, it’s about building a sustainable business without compromising the standards and relationships that made us successful.
How do you define "quality" in property management, and what systems do you have in place to consistently deliver it?
Glover: Numerous industry benchmarks measure operational quality and efficiency, and we strive to perform at the highest levels through significant investments in people, technology, and infrastructure. But true quality goes beyond operational metrics; it’s defined by the experience we deliver to owners and tenants. Most companies build systems around efficiency, which alone doesn't necessarily create a great customer experience. At Peak Property Management, rather than simply designing processes, we create experiences, considering how every interaction, decision, and service affects the people we serve. We view owners and tenants as extensions of our team, and both must have the opportunity to succeed. When we consistently prioritize their experience and outcomes, our success naturally follows.
What role does tenant satisfaction play in your business model, and how do you measure and improve it?
Glover: In property management, the owner is our client, but the tenant is our customer. At Peak Property Management, we believe an exceptional tenant experience is one of the most effective ways to improve an owner's long-term investment performance. Satisfied tenants are more likely to renew leases, care for the property, report maintenance concerns before they become costly, and recognize the value they receive as rents increase. Owners benefit through reduced turnover, lower operating costs, and stronger long-term returns. A great ownership experience begins with a great tenant experience. We track more than 50 performance metrics weekly, many focused on responsiveness, communication, maintenance performance, and tenant satisfaction, to identify improvements, hold our team accountable, and continuously refine the experience we deliver.
How do you attract, train, and retain high-performing property managers and maintenance professionals?
Glover: Early on, attracting top talent meant selling the vision. Lacking a long property management background, I recruited some of the industry's best professionals; they brought industry expertise, and I brought experience building businesses and leading teams. Many accepted lower initial compensation because they believed in our vision, and that investment paid off for them. As we grew, our reputation attracted talent from competing firms. We've also been particularly successful recruiting and retaining maintenance professionals, traditionally among the industry's hardest positions to fill, by treating skilled tradespeople with respect, providing a supportive team environment, and recognizing the value of their work. Attracting great people starts with a compelling vision, but retaining them requires a culture that consistently delivers on that promise.
What processes or technologies have had the greatest impact on efficiency and scalability in your business?
Glover: We’ve used 20 software platforms to improve efficiency, communication, and scalability. Not all integrated seamlessly, which adds complexity but still benefits users. As AI evolves, we're strategically consolidating into a more connected ecosystem so AI can operate effectively across our systems. We're adopting AI thoughtfully, emphasizing accuracy, accountability, and the human relationships that define our business. The greatest opportunity is using technology to empower our team to deliver a faster, more consistent, higher-quality experience for owners and tenants.
As competition increased in your market, what strategies proved most effective for winning and retaining clients?
Glover: As Richmond-area home sales have slowed, more real estate agents have entered property management for additional revenue. With AI and modern technology making it easy to look professional, owners can struggle to distinguish experienced firms from those offering property management as a secondary service. Our greatest competitive advantage remains our relationships, reputation, and proven track record. We've spent years building trust throughout Central Virginia and remain disciplined about providing one service - property management - at the highest level. Consistently delivering exceptional service in a single market and industry is the most effective way to win and retain clients. We’re also investing heavily in education and thought leadership through The Virginia Investor Podcast, where we interview local investors, developers, and industry professionals to share insights with the real estate community. We aim to be more than a property management provider: a trusted resource helping owners make better investment decisions and achieve long-term success.
What trends do you believe will shape the property management industry over the next five years?
Glover: Three major trends will shape property management over the next five years: artificial intelligence, increasing regulatory complexity, and greater emphasis on the tenant experience. AI will transform property management, improving efficiency, responsiveness, and accountability. It will make it harder for underperforming companies to hide behind inefficient systems and poor service, while letting strong operators deliver greater value. Growing regulatory and compliance requirements will make professional management more valuable, as landlords rely on experienced professionals to navigate evolving legislation, fair housing requirements, and property standards. Finally, the industry will increasingly recognize that treating tenants fairly and providing quality housing isn't just right; it's good business. Better tenant experiences mean stronger retention, better-maintained properties, and better long-term returns for investors.
Looking back, what advice would you give to someone who wants to build a property management firm that is known for quality rather than simply growth?
Glover: Focus on serving others, creating genuine value, and helping those around you succeed. Don't build the business around chasing revenue; build it around earning trust and delivering exceptional results. When you consistently put others first, your reputation and relationships become your greatest competitive advantages, eventually letting you be selective about the clients, properties, and opportunities you pursue. Your business will be defined by your values and standards, not the demands of growth. That's the difference between building a company that simply gets bigger and building one you're proud of.
